Direct discussions are the key to build accurate persona descriptions. The information you gain from the direct discussion is invaluable because you can focus on the customers and users of your software. Getting to know your audience is key, observing and asking questions is essential to getting the personas right. During your interviews, you have to put aside any ideas about what you think the user experience should be. This is the hard part because as a development team you are building features but you should be developing your features based on the persona interviews. Try not to make them fit what you think it should be, build for the end-users in mind.
